Abstract
พฤติกรรมการปฏิบัติงานที่ดีของผู้ปฏิบัติงาน นำไปสู่ประสิทธิภาพและประสิทธิผลขององค์การ การวิจัยนี้ มีวัตถุประสงค์เพื่อศึกษาพฤติกรรมการปฏิบัติงานที่ดีในภารกิจการแก้ไขปัญหาความมั่นคงในพื้นที่จังหวัดชายแดนภาคใต้ของอาสาสมัครทหารพราน เปรียบเทียบและศึกษาปัจจัยที่มีอิทธิพลต่อพฤติกรรมดังกล่าว โดยผสานวิธีวิจัยเชิงปริมาณและเชิงคุณภาพ เก็บรวบรวมข้อมลู ด้วยแบบสอบถามกับอาสาสมัครทหารพราน 530 นาย สนทนากลุ่ม 62 นายและสัมภาษณ์ผู้บังคับบัญชา 43 นาย พบว่า อาสาสมัครทหารพรานมีพฤติกรรมการปฏิบัติงานที่ดีระดับมาก ความแตกต่างด้านภูมิลำเนา อายุงาน และประสบการณ์การปะทะ ทำให้มีพฤติกรรมดังกล่าวต่างกัน (p<.05) คุณภาพชีวิตในการปฏิบัติงานด้านความสัมพันธ์ทางสังคมและด้านสิ่งแวดล้อมบรรยากาศองค์การด้านความรับผิดชอบ ด้านเป็นอันหนึ่งอันเดียวกันและจงรักภักดี ด้านความเสี่ยงและยอมรับความเสี่ยง ด้านรางวัลและการลงโทษและความผูกพันต่อองค์การด้านบรรทัดฐาน อธิบายพฤติกรรมการปฏิบัติงานที่ดี ร้อยละ 79.30 อีกทั้งจากสนทนากลุ่มและสัมภาษณ์ พบว่า ขวัญกำลังใจมีอิทธิพลต่อพฤติกรรมนี้ ดังนั้น จึงควรเน้นปัจจัยข้างต้นเพื่อเสริมสร้างพฤติกรรมการปฏิบัติงานที่ดีซึ่งจะนำไปสู่ความร่วมมือและความไว้วางใจจากประชาชน
Good Work Behaviors of Royal Thai Volunteer Rangers in the Fourth Army Area for the Security Mission in the Southernmost Provinces

Good work behaviors lead to efficient and effective organization. This work aims to study good work behaviors of volunteer rangers in the southernmost provinces, compare these behaviors and examine factors that influence them. The research tools were questionnaire and focus groups with 530 and 62 volunteer rangers respectively and in-depth interviews with 43 commanders. The results revealed that these behaviors are at a high level. Differences based on hometown, tenure and fighting experience showed differences in these behaviors (p<.05). The two facets of quality of work life, social relationship and environment, and some facets of organizational climate, responsibility, unity and royalty, risk and risk perception, reward and punishment, and normative facet of organizational commitment, explained 79.30 % of the rangers’ good work behaviors. Additionally, the focus groups and in-depth interviews showed that work morale affects good work behaviors. Thus, commanders should emphasize influencing factors enhancing these behaviors that lead to the community’s cooperation and perception of rangers’ reliability.
