การวิเคราะห์อภิมานความสัมพันธ์ระหว่างความพึงพอใจในงาน คุณภาพชีวิตการทำงาน และความผูกพันต่อองค์การต่อความตั้งใจลาออกจากงาน

บทคัดย่อ

บทความวิจัยนี้มีวัตถุประสงค์เพื่อสำรวจคุณลักษณะงานวิจัย วิเคราะห์อภิมานเพื่อหาค่าดัชนีมาตรฐาน และเปรียบเทียบความแตกต่างของค่าดัชนีมาตรฐานของความสัมพันธ์ระหว่างความพึงพอใจในงาน คุณภาพชีวิตการทำงาน และความผูกพันต่อองค์การกับความตั้งใจลาออกจากงาน โดยใช้ข้อมูลจากงานวิจัยเชิงปริมาณในประเทศไทยที่เผยแพร่ระหว่าง พ.ศ. 2557–2566 จำนวน 24 เรื่อง ซึ่งผ่านการคัดเลือกตามเกณฑ์ PRISMA 2020 เครื่องมือวิจัยประกอบด้วย แบบประเมินคุณภาพงานวิจัย และแบบสรุปคุณลักษณะงานวิจัยที่ผ่านการตรวจสอบความตรงเชิงเนื้อหาโดยผู้เชี่ยวชาญ 3 ท่าน ซึ่งทุกข้อมีค่าดัชนีความสอดคล้องสูงกว่า .50 งานวิจัยได้รับการรับรองจริยธรรมการวิจัยในมนุษย์ และวิเคราะห์ข้อมูลตามวิธีของ Rosenthal และ Hedges โดยใช้โปรแกรม JAMOVI ร่วมกับโมดูล MAJOR-Meta-Analysis


          ผลการวิจัยพบว่า คุณภาพชีวิตการทำงานมีค่าดัชนีมาตรฐานเชิงลบในระดับสูงมากอย่างมีนัยสำคัญทางสถิติที่ระดับ .001 ความผูกพันต่อองค์การมีค่าดัชนีเชิงลบระดับปานกลางอย่างมีนัยสำคัญทางสถิติที่ระดับ .01 และความพึงพอใจในการทำงานมีค่าดัชนีเชิงลบระดับต่ำอย่างไม่มีนัยสำคัญทางสถิติที่ระดับ .05 นอกจากนี้ การเปรียบเทียบความแตกต่างของค่าดัชนีมาตรฐานตามตัวแปรคุณลักษณะงานวิจัย พบว่า ประเภทองค์การมีอิทธิพลต่อค่าดัชนีของคุณภาพชีวิตการทำงานอย่างมีนัยสำคัญทางสถิติที่ระดับ .05 ผลการศึกษานี้สามารถนำไปใช้กำหนดนโยบายการพัฒนาทรัพยากรมนุษย์และแนวทางการบริหารจัดการเพื่อป้องกันและลดความตั้งใจลาออกของพนักงานในองค์การทั้งภาครัฐและเอกชน
