Factors Predicting Quality of Work Life Among Personnel at Sub-District Health Promoting Hospitals after the transfer to the Provincial Administrative Organization: A Case Study in Chonburi Province

This descriptive cross-sectional study aimed to assess the level of quality of work life (QWL), examining the relationships between personal characteristics, work motivation, organizational climate, and QWL, and identifying factors predicting QWL among personnel at Sub-district Health Promoting Hospitals (SHPHs) in Chonburi Province, after the transfer to the Provincial Administrative Organization. A total of 374 SHPH personnel were selected through stratified random sampling, with a response rate of 94.68%. Data were collected using a self-administered questionnaire and were analyzed for descriptive statistics, correlation analysis, and stepwise multiple regression analysis. Statistical significance was set at p < 0.05.
The findings revealed that the overall quality of work life among personnel in SHPHs was at a high level (Mean = 3.97, S.D. = 0.49). Work motivation and organizational climate were both at high levels (Mean = 4.04, S.D. = 0.51; Mean = 4.03, S.D. = 0.60, respectively). Work motivation (r = 0.87) and organizational climate (r = 0.79) were positively correlated with quality of work life. Furthermore, hygiene factors and motivational factors were significant predictors of QWL and jointly explained 76.2% of the variance in QWL (Adjusted R² = 0.762, p < 0.001).
Recommendations are: the administrators of the Chonburi Provincial Administrative Organization should implement policies to enhance the quality of work life of SHPH personnel by improving career advancement opportunities, working environment, and organizational climate.
