FACTORS AND STRATEGIC RECOMMENDATIONS FOR ENHANCING ORGANIZATIONAL COMMITMENT AMONG EMPLOYEES: A QUALITATIVE CASE STUDY IN AN INFORMATION TECHNOLOGY SERVICE COMPANY

Abstract

This qualitative case study aims to: (1) investigate factors influencing organizational  commitment and (2) establish strategic guidelines for enhancing employee commitment within  an Information Technology (IT) service provider. The researcher conducted in-depth interviews  with 23 operational employees and 2 executive managers, utilizing thematic analysis to  interpret the data. Findings reveal that employees demonstrate a distinctly positive commitment  to the organization, prioritizing job characteristics and interpersonal relationships. Meanwhile,  organizational and technological factors serve as essential foundations for job satisfaction.  Strategic recommendations derived from the study include: (1) establishing clear and transparent  career advancement pathways; (2) designing performance-based compensation systems; (3)  strengthening workplace relationships through a robust feedback culture; and (4) promoting  lifelong learning to facilitate adaptation to emerging technologies like Artificial Intelligence (AI).  The study concludes that fostering psychological safety and ensuring a healthy work-life balance  are critical success factors for retaining technical talent in the digital era.
