บทคัดย่อ

ในบริบทสังคมและวัฒนธรรมของจีน อุตสาหกรรมสื่อกำลังเผชิญกับความท้าทายหลากหลายประการ ไม่ว่าจะเป็นความก้าวหน้าทางเทคโนโลยีสารสนเทศ การเปลี่ยนผ่านสู่ดิจิทัล และความต้องการของผู้บริโภคที่เปลี่ยนแปลงอยู่ตลอดเวลา งานวิจัยฉบับนี้ยึดตามทฤษฎีการแลกเปลี่ยนทางสังคม และใช้วิธีการสุ่มตัวอย่างแบบสะดวก โดยเลือกพนักงานจำนวน 689 คน จากองค์กรสื่อของรัฐสามแห่งในมณฑลยูนนานของจีน เพื่อนำมาสร้างแบบจำลองเพื่อตรวจสอบผลของภาวะผู้นำเชิงจริยธรรมที่มีต่อความคิดสร้างสรรค์ของพนักงาน และบทบาทตัวกลางของความปลอดภัยทางจิตใจในโมเดลดังกล่าว ผลการวิจัยเชิงประจักษ์ชี้ให้เห็นว่า 1. การรับรู้ต่อภาวะผู้นำเชิงจริยธรรมช่วยเสริมสร้างความคิดสร้างสรรค์ของพนักงาน (B = 0.433, p < .001) 2. ความปลอดภัยทางจิตใจมีบทบาทเป็นตัวกลางระหว่างความสัมพันธ์ของการรับรู้ภาวะผู้นำเชิงจริยธรรม และความคิดสร้างสรรค์ของพนักงาน (B = 0.480, p < .001) ผลการศึกษาดังกล่าวช่วยเสริมความเข้าใจเกี่ยวกับความสัมพันธ์ระหว่างภาวะผู้นำเชิงจริยธรรม และความคิดสร้างสรรค์ของพนักงานภายใต้บริบทวัฒนธรรมจีน พร้อมทั้งชี้ให้ผู้นำองค์กรในจีนให้ความสำคัญกับความปลอดภัยทางจิตใจของพนักงาน เพื่อยกระดับความคิดสร้างสรรค์และเพิ่มขีดความสามารถในการแข่งขันขององค์กร
